Hiring Software Engineers in the Age of AI: How Interviews Need to Change

We live in a world now where AI is a part of everyones workflow. You can see it in how quickly new developers adopt AI assistants on GitHub, and in how widely developers report using (or planning to use) AI tools.

That reality forces a shift in hiring: the point of a technical interview can’t just be “can you produce code from scratch?” In many cases, code is the easy part now. The harder part is what comes next: understanding the problem deeply, choosing the right approach, verifying correctness, managing risk, and communicating tradeoffs.

If your interview process still assumes “no tools, no help, perfect recall,” it’s likely testing a world that doesn’t exist anymore.

What’s actually changing (and what isn’t)

What’s changing is the shape of the signal. When a candidate can draft a solution quickly with an assistant, speed stops being impressive on its own. The signal now moves to judgment: can they tell good output from plausible nonsense, and can they make the work reliable?

This is where many teams feel the pain already. Recent data shows that developers don’t fully trust AI-generated code, yet many don’t consistently verify it before committing. That’s a quality and security problem and it’s also a hiring problem, because interviews that only reward “getting something working” miss the skill that matters most: solving a problem responsibly.

What isn’t changing

You still need engineers who understand the fundamentals, can reason clearly, debug under uncertainty, design maintainable systems, and work well with other humans. AI doesn’t remove those needs.

The new interview goal: measure engineering, not typing

A modern technical interview should answer a simple question:

Can this person build reliable software in a real team, with modern tools, under real constraints?

In practice, that means shifting your evaluation toward:

  • how candidates scope messy requirements,
  • how they make tradeoffs (simplicity vs. scalability, speed vs. safety),
  • how they test and validate,
  • how they explain decisions and respond to feedback,
  • and how they use tools (including AI) without outsourcing responsibility.

This aligns nicely with what mature engineering organizations already emphasize: verification, secure development practices, and evidence over vibes.

A more realistic interview loop (without turning it into chaos)

You don’t need five rounds and a 12-page rubric. You need an process that is as close to the job as possible.

Start small: replace one “performance” interview with one “work” interview. For example, instead of a puzzle, give a compact, real task (45–60 minutes) such as implementing a small endpoint, fixing a bug with a failing test, or extending a tiny module with clear boundaries.

We have found that reviewing code that "a junior" wrote and giving real world feedback how to improve it, is a great way to test the above mentioned dimensions. All while still being efficient on the interviewers and candidates time.

What you have to include now: make your AI policy explicit.

If AI is allowed, mention it and make verification part of the score. The candidate can use an assistant to draft code, but they must narrate decisions, identify risks, and prove correctness. You will see how they prompt. "Fix this!", is probably a bad prompt, while "Here is problem X, solve it with Y (in those steps), don't forget Z" is a more advanced way to work with AI. This is allows you to see how they collaborate with tools and whether they can keep quality high when output comes fast.

Then add a short “confidence” segment right after the build: ask the candidate to walk you through what they’d test next, where the solution is fragile, and how they’d catch regressions. This round often separates “can produce code” from “can ship safely.”

For senior roles, keep system design, but ground it in your actual constraints (Should've been the case before too). Skip abstract “design Twitter” unless you’re genuinely building that. Use scenarios you face: rate limiting, observability, migrations, access control, incident recovery. And yes, include an AI-flavored question: how do you keep AI-assisted changes traceable and safe in production? That’s increasingly part of engineering leadership.

Make it fair to candidates (and easier for interviewers)

One underrated benefit of AI-era interviews: clarity improves fairness.

When candidates know the rules, they stop guessing what you want and start showing how they work. A simple one-liner (“AI tools allowed in this round; explain your reasoning; we score correctness, tests, and tradeoffs”) reduces weirdness and helps you compare candidates consistently.

If you want a quick set of friendly action items, keep it lightweight:

  • Write your AI policy in plain language (allowed tools, what “verification” means, what’s not okay).
  • Use one realistic work sample that matches your stack and day-to-day patterns.
  • Score confidence, not just completion (tests, edge cases, risk awareness, clarity).
  • Train interviewers to ask “why” and “how do you know?” especially when AI is involved.
  • Tell candidates you care about judgment and verification more than perfect syntax.

This approach also fits what developers themselves report: AI usage is widespread, but trust is still limited, which means the best engineers develop strong habits around validation and review.

The bottom line

AI didn’t kill technical interviews, but we need to adapt to the new ways of working.

In the age of AI coding assistants, the best hiring processes don’t try to ban reality. They reward what good engineers have always done: think clearly, verify, and take responsibility for what they ship... with whatever tools the job requires.
